Handing over day-to-day engineering
Head of Engineering Recruitment for NYC Startups
Your first Head of Engineering takes hiring, planning and delivery off the founders' plate and still writes code. In New York City, we look for leaders who have grown a team from a handful of engineers and kept coding while they did it.

How we assess
Can they code, hire and run delivery in the same week?
Between seed and Series B, one person usually carries all three jobs. We look for evidence of each and tell you which one a candidate is weakest at.
01
Grew a team from a handful
Who they hired, who stayed and how the team performed a year later. Running a large team someone else built is a different job.
02
Still ships
At your stage, a Head of Engineering should still write code, just not on the critical path. We ask what they built in their last role and how much of their week it took.
03
Set up how the team works
Planning, reviews, on-call, incident response. We ask what they put in place and what they deliberately left out.
04
Works well with founders
Disagreements with a founder or CTO will happen. We want to hear how they handled one, and what they did when they lost the argument.

We look past titles to the work: ex-founders, early employees and people doing their best work outside the day job.

Head of Engineering vs VP of Engineering: what's the difference?
A Head of Engineering is usually the first leader of a small team and still writes code. A VP of Engineering runs a larger organization through managers and spends most of their time on people, planning and delivery. The titles overlap, and some companies use Head of Engineering to avoid committing to a VP title too early. Most startups hire a Head of Engineering first.
How many engineers should we have before hiring a Head of Engineering?
Usually once you have five to eight engineers and the founders can no longer run planning, hiring and delivery themselves. Below that, a strong senior engineer or tech lead can usually cover it.
Should our Head of Engineering report to the CTO?
Yes, if you have a technical co-founder who wants to stay focused on architecture and product. If the CTO wants to run the team day to day, you may need a senior engineer instead. Without a technical co-founder, a Head of Engineering usually reports to the CEO.
What should we decide before starting a Head of Engineering search?
Three things: what you're handing over, who has the final say on architecture and hiring, and what the first six months should deliver. Strong candidates ask about all three in the first call, and vague answers are a common reason they drop out. We settle them with you before we approach anyone.
Should we promote our senior engineer or hire a Head of Engineering from outside?
Promote if they want to manage, already run planning and hiring informally, and the team trusts their calls. Hire from outside if the team needs to grow fast and nobody on it has hired or managed before.
Should our Head of Engineering take over engineering hiring?
Yes, it's one of the main reasons to bring one in. Expect them to own the engineering interview process and the hiring plan, with founders still meeting finalists. When we're also running searches for you, we agree with them who handles each step.
How quickly will we see candidates?
We deliver exceptional candidate submissions within 24 hours, and for well-calibrated searches we can have candidates in process within the first few days, without compromising on the bar. Our last 3 hires averaged 17 days from submission to accepted offer.
We already have an in-house recruiter. Why use you?
Because the people you want usually aren't applying. Most of our clients already have founders, an internal talent team or both recruiting. We focus on the people they aren't reaching: we map the market and approach candidates who meet your real bar.
How much of the process do you own?
As much or as little as you need. At the simplest level, we source, qualify and close candidates. When we're embedded, we also help define profiles, calibrate pay, design interview processes, manage offers and advise founders on the close.
What if the search isn't working?
We tell you, fast. Because we map the market from the start, we can usually see whether the issue is sourcing, pay, location, the interview process or an unrealistic profile. We bring that data back and recalibrate instead of sending weaker candidates for weeks.
How do you charge?
We work retained, success-based or embedded, and agree everything upfront with no hidden fees. For individual searches, we offer retained or success-based terms. Higher-volume clients usually work with us embedded, for a monthly fee plus a reduced success fee. Placements are backed by a 60-day placement guarantee.
