How we assess
Leaders who have scaled engineering through managers
At this level the work is people, planning and delivery. We check each one against the team you'll have in two years.
01
Has managed managers
How many managers reported to them, who they promoted and who they moved on. Those answers show how they develop leaders.
02
Scaled through a stage
We look for leaders who took a team from roughly your size to the size you're planning, and can say what broke along the way.
03
Delivery the business trusts
We ask how they planned, forecast and reported delivery to founders and the board, and how often they hit their forecasts.
04
Hires well at volume
A VP sets the hiring bar for dozens of engineers. Their process, their worst mis-hire and their best hire tell us whether that bar holds.

VP of Engineering vs CTO: who owns what?
A CTO owns technical direction, while a VP of Engineering owns execution. The CTO decides architecture, technology bets and how the product is built, and the VP runs the team, the managers, the process and delivery. Agree that split before the search, especially who makes architecture and hiring calls, because candidates will ask in the first conversation.
At what stage do startups hire a VP of Engineering?
Many startups hire a VP of Engineering around Series B, once engineering has two or more managers, delivery is getting harder to predict and the CTO wants to focus on technology. With one manager or none, a Head of Engineering who still codes usually fits better.
Should we hire a VP of Engineering from big tech?
Big tech experience helps most when the candidate has also scaled a team at a startup or a fast-growing unit. Leaders who have only worked inside established processes often struggle when they have to build them, so we ask which processes each candidate built and which they inherited.
Who should a VP of Engineering report to?
Often the CEO, with the CTO as a peer, so delivery problems reach the person who sets company priorities. Reporting to the CTO can work when the CTO is a co-founder who wants to stay close to the team and the split of decisions is clear.
Should a VP of Engineering still be close to the technical work?
Close enough to judge architecture calls, question estimates and earn the trust of your senior engineers, without writing production code. We test it by asking candidates to walk through a hard technical decision their team made and the part they played in it.
Can one person be our VP of Engineering and Head of Product?
Sometimes, at developer-tool companies where engineering and product decisions sit close together. Most startups split the roles once there are several PMs. If you want both in one person, put it in the brief, because few candidates have done both well and the search narrows.
How quickly will we see candidates?
We deliver exceptional candidate submissions within 24 hours, and for well-calibrated searches we can have candidates in process within the first few days, without compromising on the bar. Our last 3 hires averaged 17 days from submission to accepted offer.
We already have an in-house recruiter. Why use you?
Because the people you want usually aren't applying. Most of our clients already have founders, an internal talent team or both recruiting. We focus on the people they aren't reaching: we map the market and approach candidates who meet your real bar.
How much of the process do you own?
As much or as little as you need. At the simplest level, we source, qualify and close candidates. When we're embedded, we also help define profiles, calibrate pay, design interview processes, manage offers and advise founders on the close.
What if the search isn't working?
We tell you, fast. Because we map the market from the start, we can usually see whether the issue is sourcing, pay, location, the interview process or an unrealistic profile. We bring that data back and recalibrate instead of sending weaker candidates for weeks.
How do you charge?
We work retained, success-based or embedded, and agree everything upfront with no hidden fees. For individual searches, we offer retained or success-based terms. Higher-volume clients usually work with us embedded, for a monthly fee plus a reduced success fee. Placements are backed by a 60-day placement guarantee.
